Night Sky Fireworks is a private company that has manufactured and sold firework for outdoor events for the past 25 years. The business has started undertaking significant structural changes since suffereing a decline in sales and market share.
Management at Night Sky Firework is also concerned about the following human resources problems
An increase in staff turnover from 8% to 22% in the last three years
Increasing  staff resistance to change in the business
Poor staff morale and motivation
5% increase in industrial disputes during the last year (industry average declined by 5%)


The directors have asked you have to write a business report in which you:
Describe TWO ways the business can overcome staff resistance to change
Discuss benchmarking key variables as an indicator of effective human resource management
Recommend human resources strategies to improve the performance of the business


Business Report for Night sky Fireworks

EXECUTIVE SUMMARY
Night sky fireworks is a private company that has manufactured and sold fireworks for outdoor events for the past 25 years. Though the business had started to undertake significant structural changes since suffering a decline in sales and market share. They have concerns about various human resources problems such as poor staff morale and motivation, increasing staff resistance to change in the business and 15% increase in industrial disputes during the last year (industry average declined by 5%)

OVERCOMING RESISTANCE TO CHANGE
There are two ways in which Night Sky Fireworks can overcome resistance to change these include:
Organising a training programs for current stuff. This will:
Train staff the new ways of operating machineries
Teaching ways to sell their products uniquely after the change
Accurately awaring staff about the changes coming up and keeping them prepared when the change is about to take place
Inertia - is the term that describes a psychological resistance to change as a result of feeling of uncertainty or fear of the unknown
Change can create risk and uncertainty; employees may resist change, higher workload, loss of familiar work environment. There may be fear about the financial future. The driving forces need to be understood
External driving forces include technology, demographics, attitudes and the law. Retaining programs, work teams and a flatter management structure can reduce resistance to change
Many managers don’t want to change what they have been doing for years
BENCHMARKING -HRM
Benchmarking is the process of measuring a business’ performance against established standards or similar businesses
Night Sky Firework should use three types of benchmarking variables as an indicator to HRM
Performance Benchmarking
They should compare performance levels of their process with other businesses
Best practice benchmarking
Compare performance levels with those of another best practice business in specific areas
Use of a structure process to gain skills, knowledge and modify organisational processes
Balanced scorecard benchmarking
Is used for measuring whether business activities are meeting established objectives
Benchmarks key performance variables with targets aligned with strategic plan
This approach must be chosen for its suitability to business needs and resources, this can be costly and time consuming
Care must be taken which may focus on costs instead of what is being achieve

RECOMMENDATION- HUMAN RESOURCE STRATEGIES
Night Sky Fireworks should use the strategies of adapting to a new leadership style, Democratic approach in particular. It is:
Participative
Consultative approach between employees + managers
Employees encouraged to be engaged in decision making process
High employee expectations → high engagement levels
Involvement → employee sense of ownership
→ high levels of job satisfaction, motivation + productivity
→ better idea sharing
Used when quality emphasised over efficiency
Problems: long decision making process, inexperienced or disaffected staff not contributing to decision making
 Ineffective when quick decisions need to be made
Behavioural approach
Workers seen as resources developed over time
Along with the adaptation to new leadership styles, Night sky Fireworks shouls approach new training and development attributes:
Retraining of staff → increased knowledge of the business + maintenance of competitiveness
